- Once a skill reaches “good enough” and becomes automatic, ordinary repetition stops improving it — and left alone, it quietly gets worse. Doctors, teachers, and drivers with twenty years on the job are often a bit worse than people five years in, because automated abilities deteriorate without deliberate effort to improve them [1].
- Purposeful practice — trying hard to push yourself, short of the full deliberate-practice standard below — needs a specific, well-defined goal (“Play the piece all the way through at the proper speed without a mistake three times in a row,” not “get better at piano”) [2] and real feedback on where and how you’re falling short [2].
- Deliberate practice, Ericsson’s own term for the more demanding standard, adds two conditions purposeful practice alone doesn’t require: a field that is already well developed, with an established gap between top performers and newcomers [3], and a teacher or coach who designs practice activities and monitors progress against that field’s known methods [3].
- Expert skill is stored as domain-specific “mental representations,” and they don’t transfer. A chess master’s mental map of the board gives no advantage in general visuospatial tests; a diver’s feel for body position is useless in basketball [4].
- The popular “10,000-hour rule” is Malcolm Gladwell’s phrase, coined in Outliers after he picked up Ericsson’s Berlin violin-student figures — not a rule Ericsson proposed [3]. Ericsson says plainly it’s wrong in several ways, starting with the number itself: there’s nothing special about ten thousand hours specifically [3].

When you’re evaluating a candidate on years of tenure (“ten years running this function”): Ericsson and Pool’s decay finding says years alone tell you nothing — someone coasting on automatic performance for a decade can be worse than someone five years in who kept practicing deliberately. Ask what they did to keep improving, not how long they’ve done the job.
When a great performer moves into a new domain or company (a great salesperson moving from SaaS to medical devices, a hire from a different stage of company): the domain-specificity finding says their mental representations — the pattern recognition that made them fast and right — were built for the old domain and don’t automatically carry over. Expect a real re-learning curve, not an instant repeat performance.
When you’re designing how someone should develop a competency, not just “practice more” of it: purposeful practice’s two conditions — a specific goal and real feedback — are the difference between reps that build skill and reps that just log hours.
