When you’re interviewing for a role you’ve never done yourself: you can develop enough interactional expertise — the vocabulary, the standards, the failure modes — to judge a candidate’s talk. But Collins and Evans’s own imitation-game result is the warning: expert-sounding answers can fool actual experts in the field. Fluent talk is evidence of interactional expertise, not proof of the operating expertise the role actually needs.
When you assign a junior teammate to help interview a senior candidate for fairness or inclusion: downward discrimination says they can reliably judge someone below their own level of expertise, not above it. Give them something they’re equipped to judge — did the candidate explain things clearly, treat them with respect — not the candidate’s domain-specific competence.
When an executive hire needs sign-off from an executive team that doesn’t have operating expertise in that function: the CEO may build real interactional expertise through Calibration Calls and hiring debriefs, but the rest of the team judging the same candidate cold are judging sideways or upward — exactly where the model says judgment gets unreliable.
